WORKFORCE DIVERSITY AND EMPLOYEE PERFORMANCE IN THE OIL AND GAS SERVICE COMPANIES IN PORT HARCOURT, RIVERS STATE
Abstract
This study examined the relationship between workforce diversity and employee performance in oil and gas service companies in Port Harcourt, Rivers State, Nigeria. The investigation was prompted by the persistent challenge of harnessing an increasingly heterogeneous workforce within a capitalintensive, multinational-dominated sector where talent originates from diverse gender, ethnic and generational backgrounds. Anchored on the Social Identity Theory and the Resource-Based View, the study adopted a cross-sectional survey design. Three dimensions of workforce diversity gender diversity, ethnic diversity and age diversity were modelled as predictors of employee performance, operationalised through productivity, task effectiveness and innovativeness. Data were generated from a sample of 270 employees drawn through stratified random sampling from a population of selected oil and gas service companies, using a structured questionnaire whose reliability was confirmed with Cronbach’s alpha coefficients exceeding 0.70. Pearson Product-Moment Correlation and multiple regression analysis were employed to test the hypotheses at the 0.05 level of significance. Findings revealed positive and statistically significant relationships between each diversity dimension and employee performance, with gender diversity exerting the strongest effect (β = 0.312, p < 0.001), followed by ethnic diversity (β = 0.268, p < 0.001) and age diversity (β = 0.241, p < 0.001). The model accounted for approximately 58 per cent of the variance in employee performance. The study concluded that effectively managed workforce diversity is a strategic resource that enhances employee performance. It recommended that managers of oil and gas service companies institutionalise inclusive policies, structured diversity-management programmes and equitable career-advancement systems to convert demographic heterogeneity into measurable performance gains
